PENGARUH KONFLIK KERJA TERHADAP KEPUASAN KERJA DENGAN POSITIVE EMOTION SEBAGAI VARIABEL MEDIASI PADA KARYAWAN PT. BAKRI KARYA SARANA (BKS)

Abstract

Abstract: This study aims to analyze the influence of work conflict on job satisfaction with positive emotion as a mediating variable among employees of PT. Bakri Karya Sarana (BKS). Work conflict, which often poses a challenge in the workplace, can impact employees' emotions, both positive and negative. This study uses a quantitative approach with a causal descriptive method to assess the relationship between work conflict, positive emotion, and job satisfaction. Data were collected through questionnaires distributed to 69 respondents from the total population of employees at PT. BKS. The analysis was conducted using Partial Least Square (PLS). The research results show that work conflict has a significant impact on job satisfaction, both directly and through the mediation of positive emotions. Well-managed conflicts can trigger positive emotions, such as optimism and satisfaction, which ultimately enhance employee job satisfaction. On the other hand, unmanaged conflict has the potential to decrease job satisfaction and productivity. Positive emotions have been proven to play a key role in reducing the negative impact of work conflicts and strengthening the positive relationship between work conflicts and job satisfaction. These findings provide practical implications for companies to enhance employee well-being by creating a supportive work environment and reinforcing positive emotions.

Abstrak: Penelitian ini bertujuan untuk menganalisis pengaruh konflik kerja terhadap kepuasan kerja dengan positive emotion sebagai variabel mediasi pada karyawan PT. Bakri Karya Sarana (BKS). Konflik kerja, yang sering kali menjadi tantangan di tempat kerja, dapat berdampak pada emosi karyawan, baik positif maupun negatif. Studi ini menggunakan pendekatan kuantitatif dengan metode deskriptif kausal untuk menilai hubungan antara konflik kerja, positive emotion, dan kepuasan kerja. Data dikumpulkan melalui kuesioner yang didistribusikan kepada 69 responden dari total populasi karyawan PT. BKS. Analisis dilakukan menggunakan Partial Least Square (PLS). Hasil penelitian menunjukkan bahwa konflik kerja memiliki pengaruh signifikan terhadap kepuasan kerja, baik secara langsung maupun melalui mediasi positive emotion. Konflik yang dikelola dengan baik dapat memicu emosi positif, seperti optimisme dan rasa puas, yang pada akhirnya meningkatkan kepuasan kerja karyawan. Sebaliknya, konflik yang tidak terkelola berpotensi menurunkan kepuasan kerja dan produktivitas. Positive emotion terbukti memainkan peran kunci dalam mengurangi dampak negatif konflik kerja serta memperkuat hubungan positif antara konflik kerja dan kepuasan kerja. Temuan ini memberikan implikasi praktis bagi perusahaan untuk meningkatkan kesejahteraan karyawan dengan menciptakan lingkungan kerja yang mendukung dan memperkuat emosi positif.
