EMPOWERMENT LEADERSHIP DAN CULTURAL INTELLIGENCE TERHADAP JOB FLOURISHING

Penelitian ini bertujuan untuk menganalisis pengaruh empowerment leadership terhadap job flourishing dengan cultural intelligence sebagai variabel mediasi. Populasi penelitian ini adalah anggota pegawai BPK Perwakilan Riau yang berjumlah 171 orang. Sampel yang digunakan berdasarkan tabel (Krejcie dan Morgan, 1970) yaitu 118 orang. Teknik analisa verifikatif penelitian ini dilakukan dengan uji statistic Structural Equational Modelling (SEM) dan Partial Least Square (PLS) sebagai alat analisisnya. Hasil penelitian menunjukkan bahwa empowerment leadership berpengaruh positif dan signifikan terhadap job flourishing serta cultural intelligence. Kepemimpinan yang memberdayakan melalui pemberian kepercayaan, dukungan, otonomi, dan kesempatan berpartisipasi dalam pengambilan keputusan mampu meningkatkan kesejahteraan psikologis pegawai dan mengembangkan kemampuan mereka dalam memahami serta beradaptasi dengan keberagaman budaya. Selain itu, cultural intelligence terbukti berpengaruh positif dan signifikan terhadap job flourishing, yang menunjukkan bahwa pegawai dengan kemampuan lintas budaya yang tinggi cenderung memiliki tingkat kesejahteraan kerja yang lebih baik. Penelitian ini juga menemukan bahwa cultural intelligence memediasi secara parsial pengaruh empowerment leadership terhadap job flourishing. Temuan ini mengindikasikan bahwa peningkatan kesejahteraan kerja pegawai tidak hanya dipengaruhi secara langsung oleh praktik kepemimpinan yang memberdayakan, tetapi juga melalui pengembangan kemampuan budaya yang dimiliki pegawai. Oleh karena itu, organisasi perlu memperkuat praktik empowerment leadership dan pengembangan cultural intelligence untuk meningkatkan job flourishing pegawai
