Abstract

This study aims to examine the effect of visionary leadership on psychological well- being, with job autonomy serving as a mediating variable among personnel of the Intelligence and Security Directorate (Intelkam) of the Riau Regional Police (Polda Riau). This study employed a quantitative approach using descriptive and verificative research designs. The sample was selected using the simple random sampling technique, resulting in 128 respondents drawn from a population of 192 personnel. Data were collected through a Likert-scale questionnaire and analyzed using the Structural Equation Modeling–Partial Least Squares (SEM-PLS) approach. The results of hypothesis testing revealed that visionary leadership had a positive and significant effect on psychological well-being (β = 0.378; p < 0.001) and job autonomy (β = 0.431; p < 0.001). Furthermore, job autonomy had a positive and significant effect on psychological well-being (β =0.471; p < 0.001). In addition, job autonomy was found to significantly mediate the relationship between visionary leadership and psychological well-being (β = 0.203; p <0.001). These findings indicate that enhancing visionary leadership can improve personnel's psychological well-being both directly and indirectly through increased job autonomy. Therefore, the proposed research model receives strong empirical support and provides a valuable basis for developing human resource management policies aimed at enhancing psychological well-being through strengthening visionary leadership and job autonomy within the organization
